본 연구과제를 통해 도출된 결과를 간략히 요약하자면 다음과 같다. 첫째, 프로테제와 멘토들의 긍정적 정서는 멘토링 네트워크 기능에 유의미한 영향을 미치는데, 이들 둘 간의 부합에 대한 연구 결과 이들이 독립적으로 멘토링 기능을 예측하고 있음을 밝혔다. 둘째, 멘토링 네트워크 인지정확성은 자기감시성향과 네트워크 관계교체 의향의 영향을 받아 형성된다. 그러나 멘토링 네트워크 인지정확성과 개인의 성과 간에는 예측과 달리 유의미한 관계가 나타나지 않았다. 셋째, 비공식 멘토링 네트워크 관계는 조직에서 실시하는 공식 프로그램의 수용에 긍정적 영향을 미치며, 이는 구성원들의 조직시민행동으로 이어진다. 또한 비공식 멘토들에 대한 만족은 개인특성과 상호작용하여 조직시민행동에 영향을 미친다. 넷째, 공식 멘토링이 늘 양질의 기능만을 제공해주는 것이 아니라 때로는 멘토 성격의 영향을 받아 부정적 경험으로 이어지기도 하며, 이러한 부정적 경험은 공식 멘토링 프로그램 특성에 의해 조절된다. 다섯째, 비공식 멘토링 기능을 통제하고도 공식 멘토링 기능은 개인의 태도에 유의미한 긍정적 영향을 미친다. 즉 개인은 동시에 공식 멘토와 비공식 멘토들로부터 효과적인 멘토링 기능을 제공받을 수 있다. 끝으로 멘토링 네트워크에서 프로테제 수와 같은 네트워크 특성은 멘토의 태도에도 유의미한 영향을 미친다.
본 연구 결과의 활용방안은 다음과 같다. 본 연구 결과는 멘토링 및 사회 네트워크 연구계, 그리고 공식 및 비공식 멘토링에 관심이 있는 기업체 및 관리자들에게 주로 제공될 계획이다. 또한 조직 내 사회적 자본의 중요성을 인식하고 있는 일반 조직구성원에게도 다음과 같은 시사점을 제공할 수 있다. 첫째, 개인 수준에서 효율적 네트워크 구조에 대한 이해를 토대로 개인의 멘토링 네트워크 개발 방향에 대한 시사점을 제공할 수 있다. 나아가 조직 내부에 펼쳐진 타인들 사이의 사회적 세상을 정확하게 지각하는 역량, 즉 네트워크 인지정확성을 배양하는 데에도 본 연구 결과가 도움이 될 수 있을 것으로 기대된다.아울러 본 연구 결과는 대학, 기업체, 공공기관 등 다양한 조직들이 공식 멘토링 프로그램을 개발하고자할 경우에도 역시 구체적 시사점을 제공할 수 있을 것이다.
Our major findings can be summarized as follows: First, whereas the protege's positive affectivity positively affects mentoring network functions, the mentors' positive affectivity negatively influences mentoring network effectiveness. Regarding the combined effects, the protege's PA and the mentors' PA independently predicted mentoring network functions. Second, the self-monitoring and the intention to leave relationships with current mentors affect positively the accuracy in mentoring network perception. However, the hypothesis regarding the relationship between the accuracy in mentoring network perception and individual performance was not supported. Third, in controlling the effects of informal mentoring network, formal mentoring functions explain the variances in individual attitudes such as organizational commitment, job satisfaction, and turnover intentions. In addition, we also found that the degree of satisfaction with informal mentoring affects the acceptance of formal program developed by the organization and that it affects individual behaviors such as OCB in interacting with individual characteristics.
Combining mentoring theory with social network theory, social cognitive theory, and psychology, this project contributes to extend the realm of mentoring research by comprehensively considering both types of mentoring together. It also has practical implications for managers and organizations who need to create successful formal mentoring programs.
